MSP Employee Pulse Surveys: What Your Employer Collects (and Doesn't Tell You)
Most MSPs with over 50 employees run some form of regular pulse survey. The data goes straight to HR, the CEO, and in some cases, your direct manager. Here's what they're actually tracking.
The Standard Pulse Survey Template
The typical MSP pulse survey measures six dimensions on a 1-5 scale:
| Dimension | Sample Question | What It Really Measures |
|---|---|---|
| Engagement | "I feel motivated at work" | Likelihood to stay |
| Enablement | "I have the tools to do my job" | Blame-shifting readiness |
| Burnout | "I feel overwhelmed by my workload" | Headcount reduction risk |
| Belonging | "I feel valued by my team" | Cultural compliance |
| Growth | "I see a career path here" | Replacement cost |
| Advocacy | "I would recommend my employer" | Referral pipeline |
The Hidden Analytics
The raw scores are less important than the trends. MSP HR teams track:
- Z-score shifts β a 0.5 standard deviation drop in any dimension triggers a flag
- Peer comparison β your score relative to your role/level, not the company average
- Free-text NLP β sentiment analysis on open-ended responses, flagging keywords like "leaving", "overworked", "offshore"
- Response time analysis β faster responses = less thoughtful = disengaged
The 3-Question Trap
Many MSPs have adopted the "ultra-short" pulse survey β three questions, weekly:
- How was your week? (1-5)
- How supported do you feel? (1-5)
- How likely to refer a friend? (1-5)
This is called the eNPS (Employee Net Promoter Score) variant. The trap: three questions can't capture nuance, but the data is still used in performance reviews, promotion decisions, and even redundancy selection.
What's Not Tracked (Conveniently)
- Wage satisfaction β rarely asked directly
- Offshore replacement anxiety β deliberately excluded
- Manager quality β only if you volunteer it in free-text
- Contractor vs employee equity β not measured
Industry Benchmarks
Based on shared data from MSP employees across Australia, the average scores are:
| Dimension | MSP Average | Industry Benchmark | Gap |
|---|---|---|---|
| Engagement | 3.1/5 | 3.8/5 | -0.7 |
| Enablement | 3.4/5 | 3.9/5 | -0.5 |
| Burnout | 2.9/5 | 3.5/5 | -0.6 |
| Belonging | 3.2/5 | 3.7/5 | -0.5 |
| Growth | 2.6/5 | 3.4/5 | -0.8 |
| Advocacy | 3.0/5 | 3.6/5 | -0.6 |
What to Do With This
If you're asked to complete a pulse survey:
- Be honest in the closed questions β the trends are anonymous at the team level
- Be careful in free-text β never include identifying details, dates, or project names
- Use the "other" field β this is where you can raise specific issues without being NLP-tagged
- Track your own scores β keep a personal log of what you submitted
The most useful data comes from correlating your pulse survey scores with your annual review outcomes. If you consistently score 4+ on engagement but your review says "needs improvement," the survey data is being used as a weapon, not a diagnostic.
